Work Engagement Versus Burnout
Nursing burnout is serious issue in today’s healthcare system, and has the ability to effect all aspects of the continuum. Increasingly high numbers of nurses report leaving the field due to nursing burnout (Shah, 2021). Using anonymous surveys, nurses of many different backgrounds were questioned about reasons they have or have considered leaving the role as a healthcare giver, the results show a stifling result of burnout related topics (Shah, 2021). There are so many factors that contribute to nursing burnout and/or compassion fatigue, which are often interchangeable terms. The study looks at many different variables, such as hours worked per week, the department in which the nurse is employed, the educational and geographical background of the nurse, etc. (Shah, 2021). These surveys have given the insight that the highest contributing factor to nursing burnout is largely managerial related. High staffing ratios, working extreme hours, working with out of date resources, lack of adequate training, communication issues between nurses and management, feeling unappreciated, lack of support, poor work/home balance, feelings of inability to properly advocate for their patients, are all factors that seem to contribute to nurse burnout (Uchmanowicz, 2020). Compassion fatigue and nurse burnout are not exactly the same thing, but are directly related, as one can contribute to the other closely. As one increases, the other may also increase. This phenomena can also directly effect patient satisfaction and patient safety, as a nurse becomes more burned out, they may be more likely to make medication and/or patient care mistakes. As compassion fatigue increases, a nurse may be less likely to take a patient’s complaints seriously, and the care they give may be less genuine and/or thorough (Uchmanowicz, 2020). Therefore, by combatting nursing burnout and compassion fatigue, patient satisfaction and safety will undoubtedly will increase, as the nurse is less likely to make mistakes and be more present with their patients. For instance, the nurse will be less likely to accidentally give to much or too little of a life saving medication, or may be more likely to give an as needed pain medication in a more timely medication. Giving a pain medication in a more timely fashion prevents pain from becoming unbearable.
As a DNP prepared nurse, the theory I find most intriguing and would use to combat nurse burnout would be Kahn’s Work Engagement Theory. Kahn’s Work Engagement Theory speaks heavily on having a healthy working environment between an
organization and its employees, this is incredibly crucial in aiding in the prevention of nurse burnout. When the organization keeps and environment and resources to allow the employees to feel meaningful and available rather than overworked and useless, it makes for a facility full of engaged employees. To achieve this, the organization must be educated on the feelings of the nurses employed within their facility. This education must start at the top of the organizations policy makers. Possibly to put those people in the shoes of the nurses. Policies must be put in place to protect nurses from burnout and compassion fatigue, and that must be done by allowing the policy makers to understand what the nurse endures. To prevent disengagement, the tools must be available to create nursing engagement. Of course, engagement is the responsibly of the nurse themselves, but the organization the nurse is employed by has a responsibility to create the atmosphere for engagement in order to retain a healthy staff within their facility. By allowing nurses to share their thoughts, feelings, concerns, and frustrations regularly without feelings of consequences is a way to allow the staff to help in the fight against nurse burnout and compassion fatigue. Allowing nurses to have a healthy work/life balance can allow for the better attainment of allowing a leave it at the door mentality (Murphy, 2014). Personally, starting my nursing career in mid 2019, I feel like this is all I know. COVID-19 started early in 2020, we lost over a third of our nursing staff in months. Everyday, I would see nurses breaking down in tears, and see morgue carts traveling our hallways, I’d hear call codes going off overhead all day long. COVID definitely hasn’t helped with the nursing shortage that we were already experiencing at the facility I work for.
